Identifying Factors Affecting Managers' Coaching with a Meta-Synthesis Approach

Abstract

Background & Purpose: In today's fast-paced and complex world, organizations need leaders and managers who, in addition to playing traditional roles, have the ability to coach and empower employees to maintain their competitive advantage and enhance their human capital. This issue is of particular importance in the banking industry, which is faced with technological changes, regulatory pressures, and increasing customer expectations. Accordingly, the present study identifies and explains the factors affecting the coaching of managers in the industry.
Methodology: The present study is applied in terms of its purpose and qualitative in terms of data type and analysis method. The research population included all domestic and foreign scientific sources and databases. The meta-synthesis approach and the seven-step method of Sandelowski and Barroso were used to identify the components. The reliability of the extracted data was confirmed using the Kappa agreement coefficient.
Findings: Based on the research keywords, 340 internal and external sources were identified, and finally, after evaluation and screening, 29 sources remained in the research portfolio for review. 58 initial codes were obtained using the content analysis method in the coding process, which were categorized into 12 concepts including personal culture, personal characteristics, personal skills, knowledge and experience, employee personality, employee capabilities, structural evaluation and management evaluation, policy requirements, understanding the current situation and the need for change and long-term goal setting, and 4 categories including manager characteristics, employee characteristics, organizational structure characteristics, and coaching strategy.
Conclusion: Effective coaching of managers in the banking industry is influenced by a set of multi-level factors that include the individual and cultural characteristics of managers, employee capacities and characteristics, organizational structures and mechanisms, and strategic requirements in organizational policy and goal setting. This model can be used as a theoretical and practical basis for the systematic development of coaching programs in the country's banking system.
