مطالعه تجارب زیسته منتورها از مرحله خاتمه (جدایی) منتورینگ در مراکز آموزش عالی

چکیده
زمینه و هدف: فرآیند منتورینگ در آموزش عالی نقش مهمی در توسعه حرفه‌ای و شخصی دانشجویان و اعضای هیئت علمی دارد، اما مرحله خاتمه یا جدایی این رابطه، اغلب کمتر مورد بررسی قرار گرفته و می‌تواند بر تجربه منتورها تأثیرات قابل توجهی داشته باشد. این مطالعه با هدف بررسی و تبیین تجارب زیسته منتورها در مرحله خاتمه منتورینگ در دانشگاه‌های علوم پزشکی تهران انجام شد.
روش‌شناسی: این مطالعه با رویکرد کیفی و مبتنی بر پدیدارشناسی تفسیری ون منن انجام شد و داده‌ها از طریق ۱۵ مصاحبه نیمه‌ساختاریافته با منتورهای دارای تجربه مستقیم از خاتمه رابطه جمع‌آوری و با استفاده از نرم‌افزار مکس‌کیو‌دی‌اِی تحلیل شدند.
یافته‌ها: تحلیل داده‌های پژوهش نشان داد که خاتمه رابطه منتورینگ پدیده‌ای چندلایه و معنادار است که هم به‌عنوان مرحله‌ای تحولی برای بازاندیشی و یادگیری و هم به‌عنوان فرصتی برای رشد و بازتعریف نقش‌های حرفه‌ای و فردی منتورها و منتی‌ها درک می‌شود. این مرحله شامل ابعاد عاطفی، مدیریتی و سازمانی بوده و نحوه مدیریت آن توسط منتور، برنامه‌ریزی، حمایت‌های سازمانی و تعامل پس از خاتمه نقش کلیدی دارد. پژوهش حاضر نشان داد که خاتمه رابطه منتورینگ نه تنها پایان رابطه، بلکه فرصتی برای تحول فردی، بازتعریف نقش‌ها و تقویت شبکه‌های حرفه‌ای محسوب می‌شود.
نتیجه‌گیری: یافته‌های این مطالعه نشان می‌دهد که مرحله خاتمه رابطه منتورینگ فرصتی مهم برای تحول فردی و بازتعریف نقش‌های حرفه‌ای منتورها و منتی‌ها است. بنابراین، مدیران مراکز آموزش عالی می‌توانند با برنامه‌ریزی مناسب، فراهم کردن حمایت‌های سازمانی، آموزش منتورها در مدیریت عاطفی و حرفه‌ای این مرحله و تسهیل تعاملات پس از خاتمه، نه‌تنها تجربه منتورینگ را بهبود بخشند، بلکه شبکه‌های حرفه‌ای و توسعه ظرفیت‌های انسانی را تقویت کنند. این اقدامات به افزایش رضایت شغلی منتورها، بهره‌وری سازمانی و پایداری روابط حرفه‌ای کمک می‌کند.

Studying Mentors' Lived Experiences of the Mentoring Termination (Separation) Phase in Higher Education Centers

Background & Purpose: The mentoring process in higher education plays an important role in the professional and personal development of students and faculty, but the termination or separation phase of this relationship is often less studied and can have significant impacts on the experience of mentors. This study aimed to investigate and explain the lived experiences of mentors in the mentoring termination phase in Tehran Medical Sciences Universities.
Methodology: This study was conducted with a qualitative approach based on Van Manen's interpretive phenomenology, and data were collected through 15 semi-structured interviews with mentors who had direct experience of the termination of the relationship and analyzed using MaxQDA software.
Findings: The analysis of the research data showed that the termination of the mentoring relationship is a multi-layered and meaningful phenomenon that is understood both as a transformational stage for rethinking and learning and as an opportunity for growth and redefining the professional and personal roles of mentors and mentees. This stage includes emotional, managerial, and organizational dimensions, and how it is managed by the mentor, planning, organizational support, and post-termination interactions play a key role. The present study showed that the termination of the mentoring relationship is not only the end of the relationship, but also an opportunity for personal transformation, role redefinition, and strengthening professional networks.
Conclusion: The findings of this study indicate that the termination phase of the mentoring relationship is an important opportunity for personal transformation and professional role redefinition for mentors and mentees. Therefore, by properly planning, providing organizational support, training mentors in emotional and professional management of this stage, and facilitating post-termination interactions, administrators of higher education centers can not only improve the mentoring experience, but also strengthen professional networks and human capacity development. These measures help increase mentors' job satisfaction, organizational productivity, and the sustainability of professional relationships.
