ارزیابی اثربخشی دوره­های آموزش ضمن خدمت بر اساس مدل انتقالی هالتون

چکیده
زمینه و هدف: انتقال آموزش به محیط کار، یکی از مهم‌ترین شاخص‌های سنجش اثربخشی و کارآمدی برنامه‌های آموزش ضمن خدمت است؛ زیرا صرف برگزاری دوره‌های آموزشی و کسب دانش و مهارت، لزوماً به تغییر رفتار شغلی و بهبود عملکرد کارکنان منجر نمی‌شود. تحقق انتقال آموزش تحت تأثیر مجموعه‌ای از عوامل فردی، انگیزشی و سازمانی قرار دارد. در این میان، مدل انتقال آموزش هالتون با نگاهی جامع به عوامل مؤثر بر انتقال آموخته‌ها، چارچوب مناسبی برای ارزیابی میزان فراهم بودن شرایط لازم برای کاربرد دانش و مهارت‌های کسب‌شده در محیط واقعی کار فراهم می‌کند. بر این اساس، پژوهش حاضر با هدف ارزیابی اثربخشی دوره‌های آموزش ضمن خدمت کارکنان دانشگاه شهید ستاری بر اساس مدل انتقال آموزش هالتون انجام شد.
روش‌شناسی: این پژوهش از نظر هدف کاربردی و از نظر روش، پیمایشی و از نوع توصیفی ـ مقطعی بود. جامعه آماری پژوهش را کارکنان دانشگاه شهید ستاری تشکیل دادند که از میان آنان 88 نفر با استفاده از روش نمونه‌گیری در دسترس انتخاب شدند. ابزار گردآوری داده‌ها پرسشنامه محقق‌ساخته انتقال آموزش مبتنی بر مؤلفه‌های مدل هالتون بود. داده‌های گردآوری‌شده با استفاده از آمار توصیفی و آزمون‌های تی تک‌نمونه‌ای و فریدمن تحلیل شدند.
یافته‌ها: یافته‌های پژوهش نشان داد که اغلب ابعاد انتقال آموزش، شامل عوامل ثانویه، عوامل انگیزشی، توانایی و عوامل سازمانی، در میان کارکنان دانشگاه شهید ستاری در سطح مطلوبی قرار دارند و شرایط کلی لازم برای انتقال آموخته‌های آموزشی به محیط کار فراهم است. در مقایسه میان مؤلفه‌ها نیز تفاوت‌هایی در میزان مطلوبیت آنها مشاهده شد. در میان عوامل سازمانی، مؤلفه نتایج فردی منفی تنها مؤلفه‌ای بود که در سطح نامطلوب ارزیابی شد؛ یافته‌ای که می‌تواند نشان‌دهنده وجود برخی پیامدها یا موانع سازمانی باشد که ممکن است کارکنان را در به‌کارگیری آموخته‌های جدید با احتیاط یا محدودیت مواجه سازد.
نتیجه‌گیری: بر اساس یافته‌های پژوهش، دوره‌های آموزش ضمن خدمت دانشگاه شهید ستاری از منظر انتقال آموزش و فراهم بودن شرایط لازم برای به‌کارگیری آموخته‌ها در محیط کار، اثربخش ارزیابی شدند. با این حال، مطلوبیت کلی انتقال آموزش نباید موجب نادیده گرفتن مؤلفه‌های ضعیف‌تر شود. به‌ویژه، توجه هدفمند به عوامل سازمانی مرتبط با نتایج فردی منفی، شناسایی موانع احتمالی کاربرد آموخته‌های جدید و ایجاد حمایت‌های مناسب برای کارکنان می‌تواند به تثبیت رفتارهای آموخته‌شده، افزایش بهره‌گیری عملی از آموزش‌ها و در نهایت، ارتقای اثربخشی سرمایه‌گذاری‌های آموزشی دانشگاه منجر شود.

Background & Purpose: The transfer of training to the workplace is a key indicator for assessing the effectiveness and efficiency of in-service training programs; simply conducting courses and acquiring knowledge and skills does not necessarily lead to changes in job behavior or improved employee performance. Achieving this transfer depends on a combination of individual, motivational, and organizational factors. In this context, Holton’s training transfer model offers a comprehensive framework for evaluating the extent to which the necessary conditions exist for applying acquired knowledge and skills in a real-world work environment. Accordingly, this study aimed to evaluate the effectiveness of in-service training courses for staff at Shahid Sattari University based on Holton’s model.
Methodology: This study was applied in nature and employed a descriptive-cross-sectional survey method. The statistical population consisted of employees at Shahid Sattari University, from whom 88 individuals were selected using a convenience sampling method. Data were collected using a researcher-developed questionnaire on training transfer, based on the components of Holton’s model. The collected data were analyzed using descriptive statistics, the one-sample t-test, and the Friedman test.
Findings: The findings indicated that most dimensions of training transfer—including secondary factors, motivational factors, ability, and organizational factors—were at a desirable level among Shahid Sattari University staff, and the general conditions necessary for transferring training to the workplace were present. Differences were also observed in the desirability levels of the various components. Among the organizational factors, the component of "negative individual outcomes" was the only one rated at an undesirable level. This finding may indicate the presence of certain organizational consequences or barriers that could cause employees to exercise caution or feel constrained when applying what they have learned.
Conclusion: Based on the research findings, the in-service training courses at Shahid Sattari University were evaluated as effective in terms of training transfer and the availability of conditions necessary for applying learned material in the workplace. However, the overall success of training transfer should not lead to the neglect of weaker components. In particular, targeted attention to organizational factors linked to negative individual outcomes, the identification of potential barriers to applying new knowledge, and the provision of appropriate support for employees could help consolidate learned behaviors, increase the practical application of training, and ultimately enhance the effectiveness of the university's investments in training.
